Title: Estonian Energy needs top specialists
1Estonia(n Energy) needs top specialists!
- Baltech Annual Conference
- March 13, 2008, Riga
- Riina Varts
- HR Director
- Eesti Energia
2We sell energy to two million customers in the
Baltic Sea region (vision of Eesti Energia Group
for 2015)
- Strategic goals 2010
- improving network quality
- new connections, products and markets
- expansion of the production portfolio
- prospects for growth in the electricity business
3To execute our strategy, we need top engineers
- YES,
- the top engineers currently employed at EE are
mainly the developers and top spesialists in
their respective fields, - BUT
- most of them are over the age of 60!

5What types of engineers do we need?
- thermal power engineering
- electric power engineering
- electronics
- automated systems
- chemistry
- We need young people with
- motivation and ability to work and learn
- language skills
- training and work experience from abroad
6We have some concerns
7The state of health of technical (higher)
education is not all that good
- schools do not create enough interest in
technical specialities - the vocational education is only in a formative
stage - lack of systematic professional in-service
training in the field - high dropout rate in technology majors at higher
educational institutions (nearly 40 in energy
sciences) - advanced age of TUT faculty members and lack of
potential replacements -

9What should be done?
- The state must really value science and research.
Estonias advantages compared to other countries
can only be based on knowledge. - Besides IT, biotech and other new fields, the
strategy for a knowldege-based Estonia must also
focus on traditional sectors. - The educational system must be seen as a whole
- interest in science and research and teaching or
being a teacher starts in primary and secondary
school - The state, universities and private sector must
work more closely together in order to agree what
kinds of specialists we need.
10What should be done (2)
- The need for research and development activities
in the energy field is huge. Old technology needs
to be replaced. - Estonian companies must better exploit scientific
and research potential - by ordering doctoral dissertations and proposing
topics - by recruiting scholarship recipients
- changing work processes based on the results of
the research - adopting technological innovations
- To ensure that there is an adequate source of new
professors, it would be necessary to import
knowledge and competence (and why not the
professors themselves?) from abroad.
11What is Eesti Energia doing as an employer to
ensure engineering potential in the future?
12HR strategy 2010
- 1. Employee retention
- employee value proposition
- performance management
- motivation and reward strategy development
- 2. Succession planning

- 3. Management development
- leadership standard
- systematic assessment and development of our
managers
13What can we be proud of today?

masters degree students through the Tallinn
University of Technology development fund - doctorate grants (2 x 2700 EUR)
- masters degree grants (2 x 1700 EUR)
- Eesti Põlevkivi grants (5 x 1000 EUR)
- M. Jostov grant
- We have about 10 PhDs today
- about 15 people are studying in the doctoral
degree programme, including our CEO Sandor Liive
? - 3 TUT students are studying nuclear energy in
Sweden (1 mio EEK / 67 000 EUR)

15Theres more.
- We rotate more capable employees within the
Group, between companies and fields of activity - We provide opportunities to learn and develop in

partners (Jordan, Germany, France, Finnish
producers)
